近幾年來全球經濟型態瞬息萬變,人民平均收入提高後,便開始重視生活品質以及生活滿意度,幸福感也由此而生。人有三分之一以上的時間都在職場,所以工作職涯與幸福感更是息息相關,其幸福感更是人力資源管理需要重視的議題。本研究以護理人員為對象,探討其情緒智商、幸福感、情感性承諾、敬業貢獻及離職意圖之間的關係。
本研究採問卷調查法,共回收有效問卷196份。以SPSS作為分析工具,結果得知:情緒智商對於幸福感、情感性承諾、敬業貢獻、離職意圖有預測效果。情商與幸福感、情感性承諾及敬業貢獻呈正相關;幸福感也與情感性承諾、敬業貢獻呈正相關;與離職意圖呈負相關。幸福感對於情緒智商與情感性承諾、離職意圖為完全中介之效果,意即情緒智商透過幸福感能影響情感性承諾及離職意圖。幸福感對於情緒智商與敬業貢獻為部分中介之效果,表示情緒智商一部分可直接影響敬業貢獻,也可透過幸福感影響。研究中發現教育程度也明顯影響著情感性承諾、敬業貢獻及離職意圖。

In these years, the global economic pattern has changed frequently, and people's income has increased, therefore, people began to pay more attention to their quality of life, life satisfaction and the perceptions of well-being.
Normally, people spend more than one-third of their life time in the workplace, so career development is closely related to well-being. Its well-being is an issue that human resources management needs to pay attention to. This study targeted nursing staff, and explore the relationship between the concept of emotional intelligence, affective commitment, turnover intentions and engagement in nursing profession and the well-being.
A survey method was used, and 196 valid questionnaires were obtained. Statistical analysis was performed with SPSS statistic software package. The result shows that emotional intelligence has a predictive effect on well-being, affective commitment, engagement, and turnover intentions. Emotional intelligence is positively related to well-being, affective commitment and engagement in nursing profession. The well-being is also positive related to affective commitment and engagement in nursing profession, however, negative related to turnover intention. Well-being has mediating effect on emotional intelligence, affective commitment and turnover intention, meaning emotional intelligence can affect affective commitment and turnover intention through well-being. The mediating effect of well-being on emotional intelligence and engagement in nursing profession is partial, indicating that emotional intelligence can partially affect engagement in nursing profession and can also be influenced through happiness. The study also found that education level also significantly affects affective commitment, engagement in nursing profession and turnover intention.
