本研究主要探討公務員面對的職場工作要求,以及相對獲得的工作資源,受到年金改革的影響程度,分析公務員對於工作情緒上的改變,並深入探討其正向情緒以及負向情緒的變化,與公務員對於職場工作滿意程度,以及心理契約違背感受之間的關聯性,以做為公務機關調整及改善之案例參考,在年金改革下,正視公務員其工作情緒、工作滿意以及心理契約違背感受等方面,藉以提升公務員之工作正向情緒,有效降低公務員心理契約違背感受,相對提昇工作滿意程度,推動組織優化進而促進政府機關及相關單位為民服務滿意度。
本研究採取文獻探討及量化問卷方式,並以公務員作為研究對象進行便利抽樣,自2020年3月1日至2020年5月30日止,發放正式問卷共計361份,獲得有效樣本361份,並以統計軟體SPSS進行資料分析。經統計分析後歸納出下列結論:
(一)公務員所獲得的工作資源與工作正向情緒存在正向相關。
(二)公務員所接受的工作要求與工作負向情緒存在正向相關。
(三)公務員所接收的工作要求與工作正向情緒存在負向相關。
(四)年金改革的看法與心理契約違背程度存在負向相關。
(五)年金改革的看法與工作負向情緒存在負向相關。
(六)工作負向情緒與工作滿意存在負向相關。
This thesis mainly discusses whether civil servants' job emotions are affected by job demand and job resource. In addition, how the annuity reform incidents affect civil servants’ job satisfaction and psychological contract violations. In order to enhance the positive emotions of civil servants, and effectively reduce the civil servants’ psychological contract violation feelings, it is important to improve civil servants’ job satisfaction and reduce the feelings of psychological contract violation.
This study adopts literature review and quantitative questionnaires. Sampling with civil servants as the research object from March 1, 2020 to May 30, 2020, 361 valid samples were obtained. The following conclusions are summarized:
1. There is a positive correlation between civil servants’ job resources and positive emotions.
2. There is a positive correlation between the job demands and negative emotions.
3. There is a negative correlation between the job demands and positive emotions.
4. There is a negative correlation between civil servants’ pension reform and psychological contract violations.
5. There is a negative correlation between pension reform and negative emotions.
6. There is a negative correlation between the negative emotions and job satisfaction.
