在臺灣12年國教的教育改革下,校長運用領導力鼓勵教師參與專業學習社群,以持續精進教學有其重要性。本研究旨在探討高中教師知覺校長關係領導、關係利益、教師感恩與教師專業學習社群運作品質之間的關聯性。研究中以臺灣公私立普通型高中教師為母群體,運用便利抽樣方法對臺南市高中教師進行抽樣,並採問卷調查法收集資料,總計回收376份有效問卷,運用統計套裝軟體SPSS14.0 for Windows及 Amos 21.0進行信效度分析,再以結構方程模式做模型檢測以及假設檢定分析。最後運用拔靴法(bootstrap method)的區間檢測驗證中介效果,另在感恩特質是否在關係利益對教師感恩的影響是否具有調節效果,則以相乘項對教師感恩影響的顯著性作為檢測依據。本實徵研究得到以下結果:首先,校長關係領導對教師專業學習社群運作品質以及教師感恩具有正向顯著的影響力。其次,更重要的是,校長的關係領導透過關係利益為中介會促進校園的正向氛圍─老師的感激之情。再者,也是最重要的,校長關係領導透過關係利益以及教師感恩為中介因素,在教改的背景之下,對於教師專業學習社群運作的品質則更具有提升作用,此項發現對校長作為學校領導者有重要的啟示。文章最後,研究者依據研究結論,針對實務應用與後續研究提出建議,以供行政領導管理及教育研究參考之用。
Under the circumstances of 12-year Basic Education reforms in Taiwan, it is important for the principal to encourage teachers to participate professional learning community for teaching evolution. The research aimed to explore the relationship among the high school teachers’ perception of principal’s relational leadership, relational benefits given by the principal, teacher’s own gratitude, and the operational quality of participating professional learning community. The population of the study was the high school teachers in Taiwan. A convenient sampling method was adopted to sample high school teachers in Tainan and data was collected by means of questionnaire surveys. A total of 376 valid questionnaires were recovered. The statistical software SPSS 24.0 for Windows and Amos 21.0 were used for reliability and validity analysis, and structural equation model (SEM) was adopted for model and hypothesis testing analysis. Finally, bootstrap method was used to examine the mediating effect, while the p-value was to judge the moderating effect. The empirical study showed the following results. First, the perception of principal’s relationship leadership had a positive significant impact on teacher’s own gratitude and the operational quality of professional learning community. Second, more importantly, principal’s relational leadership, mediated by relational benefits, led to the positive school atmosphere, teacher’s gratitude. Third, most importantly, principal’s relational leadership with relational benefits and teacher’s gratitude as the mediators would contribute to higher quality degree of professional learning community, which had brought significant implications for school leaders. Based on the results, suggestions were discussed for practical applications and further research possibilities in the end.
