本研究將探討工作意義對於職家增益(工作家庭增益(WFE)、家庭工作增益(FWE))與退休意願所帶來的影響,以及職家增益(工作家庭增益、家庭工作增益)對工作意義與退休意願間的中介效果,並分析在心理契約違背和職家增益(工作家庭增益、家庭工作增益)的交互作用下,對退休意願的調節作用。
本研究透過文獻探討以問卷調查作為資料蒐集的研究方法,並採用便利抽樣進行線上及紙本發放問卷的施測方式,主要針對「仍在職」之中高齡工作者,為避免共同方法變異的問題,採兩階段問卷調查方式進行資料蒐集,共計回收269份有效問卷。本研究結果如下:
一、工作意義對職家增益(WFE、FWE)均具有顯著正向影響。
二、職家增益(WFE、FWE)均對退休意願具有顯著負向影響。
三、工作家庭增益(WFE)在工作意義與退休意願間關係具中介效果。
四、心理契約違背對工作家庭增益(WFE)和退休意願間具有調節作用。
最後,本研究根據上述研究發現,提出具體的研究結論及管理意涵,以供管理實務與未來研究之參考。
The main purpose of the study is to investigate the relationships among meaning of work, two dimensions of work-family enrichment: work-family enrichment (WFE), family-work enrichment (FWE), and retirement intention. The mediating effect of work-family enrichment (WFE, FWE) between meaning of work and retirement intention is discussed. Meanwhile, the moderating effect of psychological contract breach between work-family enrichment (WFE, FWE) and retirement intention is explored.
The literature review and questionnaire survey are methods of the study. The convenience sampling from research subjects of senior or mid-aged workers who still employed is used in the study and online and paper questionnaires are conducted to collect data. In order to avoid the common method variation, the data collection is to use a two-wave questionnaire survey in the study. Totally, there are 269 valid questionnaires collected. The results of this study are as follows:
1. The meaning of work has a significantly positive influence on work-family enrichment (WFE, FWE).
2. Work-family enrichment (WFE, FWE) has a significantly negative influence on retirement intention.
3. Work-family enrichment (WFE) has the mediating effect between meaning of work and retirement intention.
4. Psychological contract breach has the moderating effect between FWE and retirement intention.
Finally, based on the above research findings, there are some concrete conclusions and managerial implications for references in management practice and future research.
