背景:台灣家庭型態改變,托嬰中心成為父母親托付嬰幼兒的場所,托育人員扮演嬰幼兒重要的照顧角色,少子化的影響,孩子都是父母心中的寶貝,無形中增加托育人員的工作壓力與職業倦怠。
目的:本研究旨在探討托育人員工作壓力、情緒智商、自我慈悲與職業倦怠相關性。
研究方法:採橫斷式相關性研究設計,自填式結構性問卷進行資料收集,以新北市公共托育中心的托育人員為研究對象,收案人數為 173 名(回收率 91.5%),研究工具包含基本人口學變項、工作壓力量表、情緒智商量表、台灣版自我慈悲量表與職場疲勞量表,統計方法包含:描述性統計、單因子變異數分析、獨立樣本 t 檢定、皮爾森積差相關、線性迴歸分析。
結果:
一、本研究對象全部為女性(100%);平均年齡為 36.8 歲;教育程度以大學(含)以上(66.5)佔多數;婚姻狀況已婚(60.1%)佔多數;子女數為有子女(57.2%)佔多數;平均任教年資為3.9 年;相關科系以幼教科畢業(63%)佔多數;薪資福利以每個月薪資三萬二(含)以上(52.6%)佔多數;園所規模平均收托人數為 62.5 人;照護幼兒年齡以混和班(班級年齡範圍較大或都有帶到)(45.1%)佔多數。
二、托育人員工作壓力大多數屬於中等程度(M=2.25,SD=.47);情緒智商中上程度(M=4.03,SD=.47);自我慈悲中等程度(M=3.45,SD=.42);職業倦怠屬於中下程度(M=37.07, SD=14.10)。
三、職業倦怠與教育程度(t =-2.773,p<.01)與照護幼兒年齡(F =-7.553,p<.01)達顯著差異,教育程度屬大學(含)以上者其職業倦怠大於高中/職(專科)者,照護幼兒年齡屬大寶班者(1 歲 2 個月以上)職業倦怠得分較高。
四、職業倦怠與工作壓力呈現正相關(r=.529,p<.001)、情緒智商呈現負相關(r=-.181,p<.05)、自我慈悲呈現負相關(r=-.454,p<.001),表示職業倦怠情形與高工作壓力、低情緒智商、以及低自我慈悲有相關。
五、線性迴歸分析共解釋托育人員職業倦怠 37.1%的變異量,其中,「照顧幼兒年齡、工作壓力、自我慈悲」為職業倦怠的重要預測因子,表示照護幼兒年齡為大寶班、工作壓力較高、自我慈悲越低,其職業倦怠情形越嚴重。
結論:未來可從實務面以及在職教育面,關注照顧大寶班教師的需求、降低工作壓力與提升自我慈悲進而降低托育人員之職業倦怠。
Background: Present family structure has changed. Coupled with the impact of a low birthrate,childcare workers play an important role for infants, which increases work pressure and job burnout.
Objectives: The aims of this study are to explore the relationships between working stress, emotional intelligence, self-compassion, and job burnout in childcare workers.
Methods: This cross-sectional study used a self-administered questionnaire to collect data. A convenience sample of 173 childcare workers in the New Taipei City Public Infant Care Center was taken. The survey completion rate was 91.5%. The instruments included the Working Stress Scale, Wong and Law Emotional Intelligence Scale, Self-Compassion Scale, and Copenhagen Burnout Inventory. Statistical methods included descriptive statistics, independent t test, ANOVA, post-hoc,Pearson’s product–moment correlation, and multiple regression analyses.
Results:
1. The subjects of this study were all women (100%), the average age was 36.8 years old,education level was college (inclusive) or above (66.5%), the majority were married (60.1%)and had children (57.2%), the average teaching experience was 3.9 years, most were graduates from preschool education (63%), the majority had a monthly salary of 32,000 NTD (inclusive) or more (52.6%), the average number of children in a kindergarten was 62.5, and the majority of children with a larger age range or with all classes (45.1%).
2. The childcare workers’ work stress was moderate (M = 2.25, SD = 0.47); emotional intelligence was moderate (M = 4.03, SD = 0.47); self-compassion was moderate (M = 3.45,SD = 0.42); and job burnout was lower level (M = 37.07, SD = 14.10).
3. There was a significant difference between job burnout and educational attainment (t = −2.773, p < .01) and childcare age (F = −7.553, p < .01). Those with an education level of university (inclusive) or above had higher job burnout than those with only a high school education (specialist), and those caring for older children had higher burnout scores.
4. Job burnout and work stress were positively correlated with work stress (r = .529, p < .001), emotional intelligence had a negative correlation (r = −.181, p < .05), and self-compassion had a negative correlation (r = −0.454, p < .001). This means that the greater the work stress, the lower the emotional intelligence quotient, the lower the self-compassion, and the more serious the job burnout.
5. The total explanatory amount explained is 37.1% by the regression analysis. The age of child, work stress, and self-compassion are important predictors of job burnout. It is indicated that caring for older children and having higher work stress and lower self-compassion lead to more serious job burnout. Conclusion: In the future, from the perspective of practice and on-the-job education, we should focus on taking care of the needs of teachers in classes of older children, reducing work pressure and improving self-compassion, thereby reducing the job burnout of childcare workers.
