隨著管理的多變難測,轉換型領導與工作績效間之關係持續受
到學術界或實務界重視。根據資源保存理論,本研究試圖探討轉換
型領導與工作績效間之關係的黑盒子機制;因此,本研究探討我國
軍隊職場幸福感以及情緒耗竭分別對轉換型領導與工作績效之中
介效果。本研究以紙本問卷的方式對空軍之官、士、兵發放問卷調
查,共計回收210份有效問卷。
研究結果驗證假設:轉換型領導與工作績效之間存在正向影
響;轉換型領導與職場幸福感之間存在正向影響;職場幸福感與工
作績效之間存在正向影響;職場幸福感在轉換型領導與工作績效的
關係中具有中介效果。此外,情緒耗竭對轉換型領導與工作績效的
中介效果並不顯著。推論服從命令是軍人的天職,在面對合法的要
求與訓練能塑建軍人武德,因此情緒耗竭的中介效果在軍人研究中
不獲支持。
據此,針對本研究實證結果提出實務建議:空軍部隊得以提升
轉換型領導風格的展現,並且持續追蹤與調查國軍弟兄的職場幸福
感,維持幸福感與心理健康因素,正向提升工作績效。
With the changing and unpredictable nature of management, the relationship between transformational leadership and job performance continues to be valued in academy or practice. Based on conservation of resource theory, this study attempts to explore the black-box mechanism of the relationship between transformational leadership and job performance; therefore, this study investigates the mediating effect of workplace well-being and emotional exhaustion in the military on transformational leadership and job performance, respectively. Paper questionnaires were distributed to the officers, soldiers and soldiers of the Air Force, and a total of 210 valid questionnaires were collected.
The research results verify the hypothesis: transformational leadership has a positive impact on job performance; transformational
leadership has a positive impact on workplace well-being; workplace well-being has a positive impact on job performance; workplace
well-being has the mediating effect in the relationship between transformational leadership and job performance. In addition, the mediating effect of emotional exhaustion in the relationship transformational leadership on job performance was not significant.
Obeying orders inferred to be the duty of a soldier. In the face of legal
requirements and training, it can build a soldier's morality. Therefore, the
mediating effect of emotional exhaustion is not supported in military.
Based on the above, practical suggestions are proposed: the Air Force can improve the display of transformational leadership style, and continue to track and investigate the workplace well-being of Guojun brothers, maintain happiness and emotional health factors, in order to improve work performance.
