本研究旨在探討大台南市國小教師知覺領導風格對教師集體效能感之影響以學校組織氣氛為中介變項,研究樣本方面,以大台南地區國小教師為研究對象,不包括代理教師、代課教師以及兼任教師,正式樣本方面,依據採取隨機立意抽樣,從大台南地區的18所學學校,抽取276名教師進行調查,有效回收問卷為269份,問卷回收率為97.4%。以SPSS統計軟體,進行描述性統計、信效度分析、迴歸分析等統計方法,本研究根據分析結果歸結以下重點:
ㄧ、國民小學校長領導風格中,由高至低依序為「公共關係取向」
、「權力運作取向」、「工作任務取向」、「願景創新取向」及
「人性關懷取向」。教師對國民小學校校長領導風格整體以及各層面知覺,均為「中上程度」。
二、教師集體效能感中,得分由高至低為「激勵與誘導學生行為」、「教學集體效能」。
三、學校組織氣氛中,得分由高至低依序為「開放型氣氛」、「投入型氣氛」、
「封閉型氣氛」及「疏離型氣氛」。
四、學校組織氣氛對校長領導風格與教師集體效能感之間有中介效果。
綜上所述,本研究提出未來建議,首先須建立良好溝通管道,營造和諧校園氣氛,此外,辦理領導知能研習,設立實務交流平台,增進校長領導知能,進而完善規劃及重視資源,以充分發展學校效能。
SUMMARY
This present study was to explore the degree to which the perceptual leadership style of primary school teachers in Tainan City determines the collective efficacy of teachers and to understand how this relationship is mediated by the school organizational climate. A total of 269 formal primary teachers from 18 schools in Tainan District were invited to complete the questionnaire. The descriptive statistics, reliability analysis, class regression analysis, and other statistical methods are carried out to profile the current status of the teachers’ perception of the leadership style of the principals, the sense of collective efficacy, and the school organizational climate. Data confirm that the organizational climate of the school has an intermediary effect on the leadership style of the principal and the collective efficacy of the teachers. The demographic variables have significant differences in teachers’ leadership style, organizational climate, and collective efficacy of principals. Based on the results of this study, the recommendations for practice are to establish a good communication channel, create a harmonious campus climate, manage the leadership of the study, set up a practical exchange platform, enhance the knowledge of the principal leadership, and then improve the planning and attention to resources, in order to fully develop the school efficacy.
