本研究旨在探討倫理領導與建設性偏差之關係、倫理領導與利組織的不道德行為之關係以及真誠跟隨的中介效果。以「自我決定理論」作為研究之理論基礎。本研究以實務企業界之現職工作者為研究對象,有效問卷共210份,以敘述性統計分析、驗證性因素分析、皮爾森相關分析及迴歸分析進行探討。
研究結果發現:真誠跟隨與利組織的不道德行為呈負向關係;真誠跟隨中介倫理領導與利組織的不道德行為之間的關係。然而,真誠跟隨與倫理領導具有正向關係,但與組織構面的建設性偏差則是負向關係。
未來研究建議,組織應重視倫理之重要性,樹立榜樣讓員工得以跟隨主管,為組織達成貢獻。倫理領導會透過真誠跟隨進而影響組織成員的行為表現,主管重視倫理能夠避免做出利組織的不道德行為,造成組織負面的影響。

This study aims to investigate the relationship between ethical leadership and constructive deviance, the relationship between ethical leadership and unethical pro-organizational behavior, and the mediating effect of authentic followership. The self-determination theory was adopted to be the theoretical framework.
This research invited the current workers to participate in the research survey, and there are 210 valid questionnaires in total. The questionnaire data are analyzed by using descriptive statistics, confirmatory factor analysis, Pearson correlation coefficient, hieratical regression analysis.
The results of the study found that authentic followership has a negative relationship with unethical pro-organizational behavior. Authentic followership mediates the relationship between ethical leadership and unethical pro-organizational behavior. However, authentic followership is positively related to ethical leadership but negatively related to constructive deviance toward organizations.
The present research suggests that organizations should pay attention to the importance of ethics and set an example for their employees. Ethical leaders affect the behavior of organizational members through authentic followership. The supervisor's emphasis on ethics can promote authentic followership and avoid unethical pro-organizational behavior.
