醫療產業在本次疫情的原因之下成為全世界上最受注目的產業,為了因應病毒的變化與確診者的治療和照顧,醫護人員必須保持著高度專業於專注去面對疫情。而當醫護人員在工作環境或社會壓力中認知到工作不安全感時,是否可以藉由自身的專業承諾而去維持工作敬業心。因此,本研究旨在瞭解不同背景變項醫護人員在工作不安全感、專業承諾與工作敬業心之表現差異,並探討工作不安全感、專業承諾及工作敬業心之相互關係與影響,以及專業承諾在工作不安全感與工作敬業心關係之中介效果。
本研究採問卷調查法,以127位台灣醫護人員為對象。經由統計分析,本研究發現醫護人員工作不安全感、專業承諾與工作敬業心具有高度相關。其中,工作不安全感對專業承諾與工作敬業心具有顯著負向影響,而專業承諾對工作敬業心具有顯著正向影響,尤其專業承諾在工作不安全感與工作敬業心之關係上具有中介效果。因此,本研究建議醫療院所提升男性醫護人員之工作敬業心與降低工作不安全感之形成並提供協助方案,可提供心理與物質兩層面之協助,也應該在如何提升專業承諾中加以研究。

The medical industry has become the most high-profile industry in the world due to the current epidemic. In order to cope with the changes in the virus and the treatment and care of the confirmed patients, medical staff must maintain a high degree of professionalism and focus on facing the epidemic. When medical staff perceive job insecurity in the work environment or social pressure, can they maintain their professionalism through their professional commitment? Therefore, this study aimed to understand the differences in the performance of medical staff with different background variables in job insecurity, professional commitment and work engagement, and to explore the relationship and impact of job insecurity, professional commitment and work engagement, and the mediating effect of commitment on the relationship between job insecurity and job engagement.
A questionnaire survey was used in this study, and 127 Taiwanese medical staff were selected as the subject. Through statistical analysis, this study found that medical staff's job insecurity, professional commitment and work dedication are highly correlated. Among them, job insecurity has a significant negative impact on professional commitment and job engagement, while professional commitment has a significant positive impact on job engagement, especially professional commitment has a mediating effect on the relationship between job insecurity and job engagement . Therefore, this study suggests that medical institutions can improve the professionalism of male medical staff and reduce the formation of job insecurity and provide assistance programs, which can provide psychological and material assistance, and should also be studied in how to enhance professional commitment.
