隨著少子化與超齡化社會的到來,國內勞動人口正逐年減少,企業如何在競爭中留住員工,已成為當前一大挑戰。本研究探討員工的工作敬業心對留任意願關係,以及組織公平和情緒耗竭在工作敬業心與留任意願關係的調節效果。本研究以台灣企業在職者為研究對象,採問卷調查法,共回收有效問卷303份。研究結果發現:一、工作敬業心與留任意願具顯著正向關係;二、在製造業與服務業中,組織公平對於工作敬業心與留任意願之關係具有調節效果;三、在製造業中,情緒耗竭對於工作敬業心與留任意願之關係具有調節效果。最後,依據本研究結果提供相關之實務建議供企業相關參酌。
With the advent of a declining birthrate and super-aging society, the domestic labor force is decreasing year by year. How to retain employees in the competition has become a major challenge at present. This study explores the relationship between employees' work engagement and retention intention, as well as the moderating effects of organizational justice and emotional exhaustion on the relationship between-work engagement and retention intention. In this study, the full time works of businesses in Taiwan were taken as the research subjects, and a total of 303 valid questionnaires were collected by means of a questionnaire survey. The results show that: 1.There is a significant positive relationship between work engagement and retention intention; 2.In manufacturing and service industries, organizational justice has a moderating effect on the relationship between work engagement and retention intention; 3.In manufacturing, emotional exhaustion has a moderating effect on the relationship between work engagement and retention intention. Finally, based on the results of this study, relevant practical suggestions are provided for businesses.
