本研究旨在探討幼兒園教保人員感知園長轉換型領導、組織承諾與工作績效之研究。研究採用問卷調查法,以臺灣地區幼兒園的教保服務人員為研究對象,共計302份資料分析採用描述性統計、相關分析、迴歸分析等統計方法進行。研究結果如下:
一、 教保人員感知園長轉換型領導、組織承諾、及工作績效之整體構面與各層面均為中高程度。
二、 不同服務單位教保人員感知園長轉換型領導在各層面及整體上均有差異,且四個層面及整體上均是私立幼兒園教保人員高於公立者。不同服務單位教保人員工作績效之差異在「任務績效」、「脈絡績效」兩個層面及整體上均有差異。不同學歷幼兒園教保服務人員在整體上及智能啟發、個別關懷層面均達顯著差異。不同工時幼兒園教保服務人員感知園長轉換型領導,在心靈鼓舞、個別關懷兩個層面均達到顯著差異。
三、 不同年齡、職稱、年資、所在地、及年薪教保人員知覺園長轉換型領導、組織承諾、及工作績效之差異在整體與各層面均未有差異。
四、 幼兒園教保人員感知園長轉換型領導、組織承諾與工作績效及各層面均有顯著正相關。
五、 園長轉換型領導能有效預測組織承諾及工作績效及其各層面作用。教保服務人員組織承諾有效預測工作績效。

The purpose of this study is to explore the perception of principal transformational leadership, organizational commitment and job performance by kindergarten staff. The research adopts the questionnaire survey method, and takes the teaching and security service personnel of kindergartens in Taiwan as the research object. A total of 302 data are analyzed using descriptive statistics, correlation analysis, regression analysis and other statistical methods. The research results are as follows:
1. Educational and security personnel perceive the transformational leadership of principals, organizational commitment, and work performance in the overall dimension and each level are at a medium to high level.
2. There are differences in the perception of the transformational leadership of principals by the teaching and security personnel of different service units at all levels and as a whole, and the teaching and security personnel in private kindergartens are higher than those in public kindergartens at four levels and as a whole. There are differences in the work performance of education and security personnel in different service units at the two levels of "task performance" and "contextual performance" as well as overall. There are significant differences in the overall, intelligent inspiration, and individual care levels of kindergarten teaching and security service personnel with different education backgrounds. There are significant differences in the two levels of spiritual inspiration and individual care in the perception of the principal's transformational leadership by the kindergarten teaching and security service personnel in different working hours.
3. Participation, different ages, titles, seniority, locations, and annual salaries of education and security personnel perceive the differences in the transformational leadership, organizational commitment, and work performance of the principals.
4. Kindergarten teaching and security personnel perceive principal transformational leadership, organizational commitment and work performance and all levels have significant positive correlations.
5. The director's transformational leadership can effectively predict organizational commitment and work performance and its effects at all levels. The organizational commitment of education and childcare service personnel effectively predicts job performance and its various aspects have its positive impact.
