本研究探討新進人員的組織社會化與工作投入關係,並進一步探討當職場友誼與情感事件侵入時是否會影響工作投入之關係。本研究採用故事情境法施測於209名員工,為受試者間2 x 2 x 2共8組的設計,結果發現:職場新人的社會組織化對於工作投入具有主效果;當職場新人的組織社會化高時,會比組織社會化低,有更高的工作投入;在職場友誼高低、情感事件侵入高低在工作投入上無顯著差異,在彼此的交互作用效果卻僅有組織社會化與情感事件之關係達顯著,在職場新人的組織社會化低的情境下,情感事件高顯著大於情感事件低;而在情感事件高的情境下,組織社會化高顯著大於組織社會化低。最後,本研究亦針對研究結果提供學術理論與管理上的建議。
This study explores the relationship between organizational socialization and job engagement of new recruits, and further explores whether workplace friendship and emotional events will affect the relationship between job engagement. This study uses scenarios method applied in 209 subjects for a 2 x 2 x 2 between groups design. The results found that: the social organization of newcomers in the workplace has a main effect on work engagement; the organization of newcomers in the workplace When socialization is high, it will be lower than organizational socialization and have higher work engagement; there is no significant difference in workplace friendship and emotional event intrusion in work engagement, but the interaction effect between them is only organizational socialization and emotional is significant, in the context of low organizational socialization of newcomers in the workplace, high emotional events are significantly greater than low emotional events; and in high emotional events, high organizational socialization is significantly greater than low organizational socialization.
Finally, suggestions on the theoretical and practical implications of these finding are offered.
