在當今動態的商業環境,授權型領導在管理中日益得到實踐與重視,但是在中國地區授權領導的相關研究仍然較為稀缺;而員工作為組織的核心競爭力,員工的心理資本、組織公民行為和建言行為對組織的發展和進步至關重要,是學者關注的重要議題之一。然而,在中國地區有關授權領導至建言行為作用機制的實證研究仍然尚為不足。為補充此一方面之研究,本研究以社會交換理論(Social Exchange Theory, SET),領導成員交換(Leader-Member Exchange, LMX)以及正向組織行為(Positive Organizational Behavior, POB)的視角,探討在中國職場情境下,四個變數,即授權型領導、心理資本、組織公民行為對建言行為產生怎樣的影響,亦深入探析心理資本及組織公民行為的連續中介角色。
本研究向中國地區各產業別職場員工發放問卷,共收回有效問卷260份,以結構方程模型(SEM)檢驗相關的假說。通過進行直接效果及中介效果的實證檢驗,本研究之重要發現為:(1)授權型領導對建言行為有直接正向的影響作用。(2)組織公民行為正向顯著影響建言行為。(3)心理資本完全中介了授權型領導與建言行為之關係,組織公民行為亦完全中介了授權型領導與建言行為之關係。(4)在遠程中介中,心理資本及組織公民行為完全中介了授權型領導對建言行為的影響。對比組織公民行為的中介作用,心理資本有着更為顯著的特定中介作用。

In today's dynamic business environment, empowering leadership is increasingly practiced and valued in management, but related research on empowering leadership in China is relatively scarce. Furthermore, employees are an organization's core competitiveness, their psychological capital, organizational citizenship behaviors, and voice behaviors are critical to the organization's development and progress, which is one of the most important subjects of interest to academics. However, empirical research on the mechanism of empowering leadership to voice behavior in China is still insufficient. To supplement the relevant studies, this study uses Social Exchange Theory (SET), Leader-Member Exchange (LMX), and Positive Organizational Behavior (POB) perspectives, explore how four variables, namely, empowering leadership, psychological capital, and organizational citizenship behaviors influence voice behaviors in the Chinese workplace context, as well as the continuous mediating roles of psychological capital and organizational citizenship behaviors.

A total of 260 valid questionnaires were returned and the hypotheses were examined using the structural equation modeling (SEM) method. The following were the key conclusions of this study, which were based on an empirical analysis of direct and mediated effects: (1) Empowering leadership has a direct positive effect on organizational citizenship behavior. (2) OCB positively and significantly influences voice behaviors. (3) In terms of independent mediation effects, psychological capital and organizational citizenship behavior fully mediated the relationship between empowering leadership and voice behavior, respectively. (4) The serial mediation of psychological capital and OCB fully mediates the influence of empowering leadership on voice behaviors. Psychological capital, in contrast to organizational citizenship behavior, plays a more significant and specific mediation role.
