本研究旨在探討社會資本、在職訓練之訓練移轉、工作績效以及工作學習價值之間的關係,同時探討訓練移轉對於社會資本與工作績效之中介效果,以及工作學習價值對於社會資本與訓練移轉之間的調節作用。本研究以物業管理產業的樣本單位為對象,針對國內4家物業管理公司的從業人員進行抽樣調查,共回收了211份有效樣本並進行統計分析。研究結果顯示:(1)社會資本對訓練移轉具有顯著影響;(2)訓練移轉對工作績效具有顯著影響;(3)訓練移轉對於社會互動與工作績效之間以及共享願景與工作績效之間具有中介效果;(4)工作學習價值對社會資本與訓練移轉之間具有部分調節作用。最後,根據實證結果,提出了相應的管理意涵,以期能為產業界提供有價值的管理參考。
This study investigates relationship among social capital, transfer of training, job performance, learning value of the job. Furthermore, it investigates the mediating effect of training transfer on the relationship between social capital and job performance, as well as the moderating effect of learning value of the job on the relationship between social capital and training transfer. A sample of employees from four property management companies in Taiwan was selected for survey research, with a total of 211 valid responses collected and analyzed using statistical testing. The research discovered:
(1)Social capital has a significant impact on training transfer.
(2)Training transfer has a significant impact on job performance.
(3)Training transfer mediated the relationship between social capital and job performance.
(4)Learning value of the job the moderated that effect of social capital and training transfer partially.
In the end, discussion, limitations, suggestions to future study, and conclusions were provided.
