本研究旨在探討我國籍民航機師在職場上所面臨的壓力和困境,並提出了提升他們恢復力的方法以應對職業倦怠和職家衝突。特別是在後疫情時代,我國籍民航業面臨著更加嚴峻的挑戰,例如長時間工作、高度責任、時區變更和長途飛行等壓力。
本研究以資源保存理論為架構,利用付出與回饋失衡量表(ERI)計算壓力程度、哥本哈根疲勞量表作為職業倦怠衡量指標。再以職家衝突量表判斷職家衝突程度,同時選擇成人恢復力量表(RSA)作為恢復力高低指標。本研究以發放問卷方式回收434份有效問卷,並利用結構方程式檢驗壓力對職業倦怠的影響,以及職家衝突的中介效果,最後著重在恢復力對於壓力造成的倦怠、壓力造成的職家衝突以及職家衝突對職業倦怠的調節效果。結果顯示職家衝突對於職業壓力產生的倦怠具有中介效果;而恢復力則是具有調節效果。
本研究最後以多群組分析方式探討不同機師族群的面對壓力造成的倦怠、職家衝突以及職家衝突造成的倦怠影響。本研究結果希望能對國籍民航機師的恢復力以及降低職家衝突方面提供多面向的管理意涵。
This study explores the workplace pressures and challenges faced by airline pilots, particularly in the post-pandemic era.
It utilizes the Effort-Reward Imbalance (ERI) scale to measure stress levels and the Copenhagen Fatigue Scale to assess occupational burnout. The work-family conflict scale is used to evaluate the degree of work-family conflict, and the Adult Resilience Scale (RSA) is employed as an indicator of resilience. A total of 434 valid questionnaires were collected and analyzed using structural equation modeling.
The study focuses on the moderating role of resilience and the influence of work-family conflict on occupational burnout. The results indicate that work-family conflict mediates the relationship between occupational stress and burnout, while resilience moderates this relationship. Additionally, a multi-group analysis is conducted to explore the effects of stress and work-family conflict on burnout across different pilot groups. The findings provide management implications for enhancing the resilience of airline pilots and reducing work-family conflict.
