真誠是最受尊敬的領導者品質之一,雖然過去已有許多研究確認真誠領導會帶來許多正向的結果,但針對影響的中介機制研究則相對少見。在建立信任的過程中,由於相信對方具有良好的目的和足夠的能力,人們需要相信對方不僅有善意的目的,而且有足夠的能力來實現這些目的,本研究試圖從信任的觀點來瞭解部隊主管的真誠領導是否會透過信任來影響部屬的工作敬業與組織公民行為。本研究將以部隊的官士兵為研究對象,採便利抽樣,以網路問卷進行調查研究,蒐集有效問卷201份,並以PROCESS驗證本研究之各項假設。透過實證分析結果發現:(1)部隊主管的真誠領導會正向影響部隊官兵信任。(2)部隊官士兵的信任在主管的真誠領導與官士兵工作敬業關係間具有中介效果。(3)部隊官士兵的信任在主管的真誠領導與官士兵組織公民行為關係間具有中介效果。最後,針對本研究之發現,分別就學術與管理層面提出看法。
Authenticity is one of the most respected leader qualities. Although many studies in the past have confirmed that authentic leadership will bring many positive results, research on the mediating mechanism of the impact is relatively rare. In the process of building trust, people need to believe that the other party not only has good intentions and sufficient capabilities to achieve these purposes. This study attempts to understand the force supervisor from the perspective of trust. Whether authentic leadership will influence subordinates' work engagement and organizational citizenship behavior through trust. This study will take officers and soldiers of the army as the research object, adopt convenience sampling, and conduct a survey with an online questionnaire. Through empirical analysis of 201 valid questionnaires, it is found that: (1)The sincere leadership of the troop supervisor will positively affect the trust of troop officers and soldiers. (2)The trust of officers and soldiers has a mediating effect on the relationship between the sincere leadership of supervisors and the work engagement of officers and soldiers. (3)The trust of officers and soldiers has a mediating effect on the relationship between the sincere leadership of supervisors and the organizational citizenship behavior of officers and soldiers. Finally, in response to the findings of this study, opinions are put forward respectively from the academic and management levels.
