本研究以資源保存理論(Conservation of Resources Theory,COR理論)為基礎,探究以下四個研究議題,首先探究威權領導與離職傾向之關聯性;其次探究威權領導與心理安全之關聯性;第三,心理安全對於威權領導與離職傾向的中介效果;第四,檢測權力距離對於威權領導與心理安全的調節效果。研究方法是以國內某一行政法人之研發機構的內部員工且擁有1年以上工作年資者為本研究問卷對象。為減少共同方法偏誤(CMV)的問題,採取兩階段問卷填答方式(Deng, Coyle-Shapiro & Yang, 2018)。第一階段先填答人口變項和自變項威權領導及調節變項權力距離;第二階段再填答中介變項心理安全及依變項離職傾向,兩次問卷發放時間間隔一個月,回收有效問卷共計285份。統計分析採用階層迴歸分析及PROCESS Bootstrap(拔靴法)進行假設驗證,研究結果發現:(1)威權領導對離職傾向具有正向影響效果(假設1獲得支持)。(2)威權領導對心理安全具有負向影響效果(假設2獲得支持)。(3)心理安全對威權領導與離職傾向之間關係具有部分中介效果(假設3獲得支持)。(4)權力距離對威權領導與心理安全之間具有弱化調節效果(假設4獲得支持)。最後,再針對本研究的理論與實務意涵、研究限制及未來研究建議進行討論。
This study is based on Conservation of Resources Theory(COR theory)and explores the following four research topics. Firstly, explore the correlation between authoritarian leadership and turnover intention; secondly, explore the correlation between authoritarian leadership and psychological safety; thirdly, the mediating effect of psychological safety on authoritarian leadership and turnover intention; fourthly, examine the moderating effect of power distance on authoritarian leadership and psychological safety. The research method is to select the internal employees of a research and development institution of a certain domestic administrative legal person and have more than one year of working experience as the subjects of this research questionnaire. In order to reduce the problem of common method bias(CMV), a two-stage questionnaire filling method was adopted(Deng, Coyle-Shapiro & Yang, 2018). In the first stage, you first fill in the demographic variables and the independent variables authoritarian leadership and the regulating variable power distance; in the second stage, you fill in the mediating variables psychological safety and dependent variables turnover intention. The interval between the two questionnaire distributions was one month, and a total of 285 valid questionnaires were collected. Statistical analysis uses traditional regression analysis and PROCESS Bootstrap (boot pulling method) for hypothesis verification. The research results found:(1)Authoritarian leadership has a positive impact on turnover intention(hypothesis 1 is supported).(2) Authoritarian leadership has a negative impact on psychological safety(hypothesis 2 is supported).(3)Psychological safety has a complete mediating effect on the relationship between authoritarian leadership and turnover intention(hypothesis 3 is supported).(4)Power distance has a weakening moderating effect on the relationship between authoritarian leadership and psychological safety (hypothesis 4 is supported). Finally, the theoretical and practical implications of this study, research limitations, and suggestions for future research are discussed.
