這項研究探討了工作錯誤的雙重影響。我使用了重複思考的控制理論,並解構了將工作錯誤與員工的幫助行為和工作撤退聯繫起來的雙重心理過程(適應性和非適應性),即自我反思和反芻。此外,本研究也確定了盡責性作為工作錯誤與重複思考之間的邊界條件。為了實證檢驗假設模型,我進行了兩項研究(即實驗研究(研究1)和現場調查研究(研究2))。結果表明,工作錯誤對自我反思和反芻有正面影響。同時,結果支持自我反思和反芻在工作錯誤與幫助行為和工作撤退之間關係的雙重中介效應。然而,盡責性的調節效果僅支持工作錯誤與自我反思之間的關係。研究結果提出了實際應用建議和未來研究的方向。
This research examined the dual effect of work faults. I used the control theory of repetitive thought, and this research unpacks the dual psychological processes (adaptive and maladaptive) (i.e., self-reflection and rumination) linking work faults with an employee’s helping behavior and work withdrawal. Also, this research identified conscientiousness as a boundary condition between work fault and repetitive thoughts. To empirically test the hypothesized model, I conducted two studies (i.e., an experiment (Study 1) and a field survey study (Study 2)). Results showed that work fault has a positive effect on self-reflection and rumination. Also, the results supported the dual mediating effect of self-reflection and rumination on the relationship between work fault and helping behavior and work withdrawal. However, the moderating effect of conscientiousness only supported the relationship between work fault and self-reflection. The research findings present practical implications and directions for future research.
