當前快速變遷的資訊時代,電商市場蓬勃發展,改變了商業模式和產業結構,不僅帶動國際貿易和海運需求增加,也凸顯了人力資源的重要性。然而,「安靜辭職」風潮和「躺平主義」的興起引發了新的挑戰,社會對工作價值的轉變考驗著領導者的智慧,工作者更加重視生活品質,傳統的控制與命令式領導已經不再奏效。在這個充滿挑戰與機會的時代,組織若要適應變化,管理者勢必要注重員工需求,以更具彈性的領導方式引領企業,讓員工心甘情願地投入工作。透過建立一個積極、有活力且具有高度參與度的工作環境,確保組織在競爭激烈的市場中保持競爭力,並實現可持續性發展。
本研究以航運從業人員為研究對象,探討結果控制、工作自主性與工作投入之因果關係,以及驗證工作自主性和領導風格的中介及干擾效果。研究以紙本和網路問卷方式進行調查,共回收202份有效問卷,並利用SPSS統計軟體以層級迴歸進行資料分析。實證結果如下:
1.結果控制對工作投入有顯著正向影響
2.結果控制對工作自主性有顯著正向影響
3.工作自主性對工作投入有顯著正向影響
4.工作自主性會中介結果控制對工作投入的影響效果成立
5.體恤領導會強化工作自主性對工作投入之正向影響成立
6.體制領導會弱化工作自主性對工作投入之正向影響不成立
最後,根據研究結果,提出實務建議及未來研究方向,希望能為學術單位及航運相關產業管理方面提供貢獻。

In the current rapidly changing information age, the e-commerce market is booming, transforming business models and industrial structures. This growth not only drives an increase in international trade and maritime shipping demands, but also highlights the importance of human resources. However, the emergence of the "quiet quitting" trend and "lying flatism" philosophy presents new challenges. The shift in societal values toward work tests the wisdom of leaders, as workers now place greater emphasis on quality of life. Traditional command-and-control leadership is no longer effective. In this era filled with challenges and opportunities, organizations must adapt by paying attention to employee needs and adopting more flexible leadership styles to encourage employees to willingly engage in their work. By creating a positive, dynamic, and highly participative work environment, organizations can maintain competitiveness in a fierce market and achieve sustainable development.
This study focuses on employees in the maritime industry to explore the causal relationships between outcome control, work autonomy, and work engagement, and to verify the mediating and moderating effects of work autonomy and leadership styles. The research was conducted using both paper and online questionnaires, with a total of 202 valid responses collected. Data analysis was performed using hierarchical regression with SPSS statistical software. The empirical results are as follows:
1.Outcome control has a significant positive impact on work engagement.
2.Outcome control has a significant positive impact on job autonomy.
3.Work autonomy has a significant positive impact on work engagement.
4.Work autonomy mediates the effect of outcome control on work engagement.
5.Consideration leadership enhances the positive impact of work autonomy on work engagement.
6.Initiating structure leadership does not weaken the positive impact of work autonomy on work engagement.
Finally, based on the research findings, practical recommendations and future research directions are proposed, with the aim of contributing to academic units and the management of related industries in maritime shipping.
