過去許多研究師徒關係的文獻,均是探討以師徒功能及徒弟利益為研究變項,鮮少以研究師父利益為主題,而師父利益對組織是正面或負面的影響,亦未曾有人探討。
本研究的目的有以下四項(1)探討師父所提供的師徒功能對師父利益之間的關係;(2)探討不同的師徒關係結構對師父利益的影響結果;(3)探討不同的師父利益對組織政治知覺的影響結果;(4)探討師徒功能是否會經由師父利益影響到徒弟的組織政治知覺。
本研究針對生產製造服務業等共676對師徒配對,經由問卷發放方式得到以下結論,研究結果顯示(1)師徒功能與師父利益成正向關係,亦即徒弟得到的師徒功能越多,師父得到的利益越大;(2)師父利益與組織政治知覺成反向關係,亦即師父得到的利益越多,徒弟並不會感覺組織內的政治行為增加,反而知覺到組織是公平的;(3)徒弟所感受到的師徒功能會經由師父所得到利益而改變對組織政治知覺的態度。
Past research has examined mentoring function and protégé benefits , little is known about the relationship among mentoring function, mentor benefits, and perception of organizational politics . This study aims on exploring the relationship of mentoring function and mentor benefits. We also examine the relationship of mentoring relationship structure and mentor benefits. Furthermore, we examine the relationship of mentor benefits and perception of organizational politics .This study collects empirical data from manufacturing, service, insurance, high-tech, traditional industries and so on. A total of 676 paired samples were returned . The results are showed as follows:
1.The more mentoring function received by protégés, the more mentor benefits gained by mentor.
2.The more mentor benefits received by mentor , the lower perception of organization politics that protégés have .
3. Mentor benefits play as an mediating variable, which partially mediates the relationship between mentoring function , mentoring relationship structure and perception of organizational politics .
