本研究採策略性人力資源管理觀點,輔以人力資本、知識分享的策略角度,進行台灣科學園區之創新績效研究。探討實施高效人力資源管理實務的企業是否真的能刺激員工更具有彈性及工作動力來厚植人力資本,引導員工的知識分享進而提升企業創新績效。
本研究以台灣科學工業園區科學工業同業公會會員之企業負責人及總經理為研究對象,發放問卷824份,回收有效問卷129份,回收率為15.7%,並透過SEM來驗證研究變項之影響關係。實證結果顯示高效人力資源管理實務會正向的累積人力資本及提高知識分享。而人力資本累積會正向提升知識分享及創新績效,同時發現高績效人力資源管理實務並不會直接影響組織績效,而是必須透過人力資本的中介效果方能提升創新績效,間接釐清了過去有關人力資源管理系統與組織績效關係方面的研究之歧見。
The aim of the paper is to examine the effects of high performance human resource practices (HPHRPs), human capital, knowledge sharing, and innovation performance by Association of industries in science parks in Taiwan. Through empirical research, 129 effective surveys were received from chairman and general manager of industries in science parks, using a use SEM method and nested-model analysis. The results indicate that human capital, knowledge sharing have significant effects on innovation performance. Additionally, another important finding of this research is that the impact of HPHRPs on organizational performance is affects innovation performance human capital.
