社會網絡存在於個人與個人之間,其重要性不下於個人所擁有的知識與技術,因此組織內主管如何運用其社會網絡以提升其領導效能,即是一個十分具有研究價值的議題。
本研究以社會交換理論為基礎,探討主管社會網絡對於其領導效能是否會產生影響;其次,當主管對其職務投入是否會對其領導效能產生影響;三者,主管之領導效能會受到主管所擁有的權力影響而有所增減。部屬是否會對於受到社會網絡、主管權力與主管職業承諾三者影響後的主管領導效能,而提升其對於主管的忠誠,另外,本研究另以主管聲譽為自變項,主管忠誠為依變項,探討主管聲譽與主管忠誠間的關係。
本研究採用問卷調查法,以1位主管搭配3位部屬為一組的配對方式進行調查。主管填答社會網絡、領導效能與主管聲譽;部屬則填答主管權力、主管職業承諾與主管忠誠。本研究一共寄發296組問卷,有效回收88組問卷,有效回收率29.72%。統計分析採因素分析、t檢定、單因子變異數分析與複迴歸。研究結果發現如下:
1、 主管與同事和部屬間社會網絡關係愈高,對於其領導效能具正向影響。
2、 主管所擁有之專家權與參考權其領導效能具正向影響。
3、 主管與同事與部屬間社會網絡關係愈高,對於其領導效能具正向影響。
4、 主管對其職務投入程度愈高,對於其領導效能具正向影響。
5、 主管的領導效能愈高,對於部屬忠誠度具正向影響。
6、 主管的聲譽愈高,對於部屬忠誠度具正向影響。
Abstract
This research examined antecedents of leadership effectiveness and the relationship among manager’s social network, occupational commitment, power, leadership effectiveness and subordinate loyalties. And relational among leader reputation and subordinate loyalties.
The data were analyzed using factor analysis, regression analysis, t-test and ANOVA to measure the relationship among the constructs.
The results shown that following:
1. The manager’s social network has a positive effect on her/his leadership effectiveness.
2. The manager’s expert power and reference power has a positive effect on her/his leadership effectiveness.
3. The manager’socal network positive effect on her/his leadership effectiveness.
4. The manager’s leadership effectiveness has a positive effect on her/his subordinate loyalties.
5. The manaer’s reputation has a positive effect on her/his subordinate loyalties.
