本研究目的為:(1)師徒功能對師父利益的影響;(2)師徒關係類型對師父利益的影響;(3)師父利益對徒弟忠誠度的影響;(4)師父利益是否扮演師徒功能與徒弟忠誠度之中介角色;(5)師父利益是否扮演師徒關係類型與徒弟忠誠度之中介角色。問卷採師徒配對進行,以企業參與師徒制之師徒為研究對象,採階層迴歸方式驗證假設。結果顯示:(1)徒弟感受到越多的社會心理功能,師父所得到的利益越高;(2)正式、直屬、自願、異性、長期、師父主動及有師徒經驗的師徒關係,師父所得到的利益較高;(3)師徒相似性及互動頻率程度越高,師父所得到的利益越高;(4)師父所得到的利益越高,相對徒弟對師父的忠誠度越高;(5)師父利益會中介師徒功能對徒弟忠誠度的影響;(6)師父利益會中介師徒關係類型對徒弟忠誠度的影響。本研究有助後續研究在處理對偶資料與師父利益相關議題時,較為完整的架構,並藉此提供實務管理者從師父利益的角度,來思考如何增進師徒關係品質的方法,期使師徒制能更有效地推廣。
This study aimes to investigate:(1)The effect of mentoring functions on mentor benefits;(2)The effect of the type of mentoring relationships on mentor benefits;(3)The effect of mentor benefits on protégé loyalty;(4)The mediating effect of mentor benefits on the relationship between mentoring functions and protégé loyalty;(5) The mediating effect of mentor benefits on the relationship between the type of mentoring relationships and protégé loyalty and protégé loyalty. The study collected 215 mentor-protégé dyads data and used the hierarchical regression analyses to test the hypotheses. The research findings are as follows:(1)Psychosocial functions perceived by protégé was positively related to mentor benefits;(2)The type of mentoring relationships(formal,directly subordinate ,voluntarily,gender,
long-term,actively,past experience) were positively related to mentor benefits;(3)The similarity and the frequency of interaction were positively related to mentor benefits;(4)Mentor benefits were positively related to protégé loyalty;(5)Mentor benefits mediated the relationship between mentoring functions and protégé loyalty;(6) Mentor benefits mediated the relationship between the type of mentoring relationships and protégé loyalty. This study has practical implication for managers by identifying ways to improve mentoring relationships.
