教導是近十幾年來管理與組織行為領域相當熱門的研究主題之一,有愈來愈多的企業使用教導增進員工的績效與成長。由績效管理過程的觀點而言,主管在績效執行的階段中,最主要的職責即是扮演一個有效能的教練(coach)的角色,促進員工在工作績效上有更好的表現;同樣地,員工在績效執行階段中,也必須對自身績效的改進或提升採取主動性行為(proactive behavior),而員工回饋尋求行為(feedback seeking behavior)乃是主動性行為體現的方法之一。本研究以績效管理過程的觀點連結績效管理過程中主管的教導行為、部屬回饋尋求價值/成本認知與回饋尋求行為之關係,並檢驗部屬回饋尋求價值/成本認知於主管的教導行為以及部屬回饋尋求行為間之關係是否具有中介效果。

本研究採問卷調查法,並以組織內之部屬與其直屬主管為抽樣對象,共蒐集261套有效配對樣本,經結構方程模式(structural equation modeling, SEM)分析後顯示,本研究整體模式之配適符合可接受之水準,實證結果如下:
1. 主管教導行為對於部屬回饋尋求行為有正向影響。
2. 主管教導行為對於部屬回饋尋求價值認知有正向影響。
3. 主管教導行為對於部屬回饋尋求成本認知有負向影響。
4. 部屬回饋尋求價值認知對於其回饋尋求行為有正向影響。
5. 部屬回饋尋求成本認知對於其回饋尋求行為有負向影響。
6. 部屬回饋尋求價值/成本認知為主管教導行為與部屬回饋尋求行為的中介變項。
Coaching has been a popular research topic in management and organizational behavior field in the past decade, and more and more enterprises utilize coaching to improve employees’ performance and growth. According to the perspective of performance management process, supervisors should act as an effective coach and help their subordinates improving their performance in the performance execution phase. Similarly, subordinates must adopt proactive behavior to improve their performance as well, and feedback seeking behavior is one type of proactive behavior. This study connects supervisors’ coaching behavior, subordinates’ perceived value/cost of feedback seeking, and feedback seeking behavior based on the performance management process perspective, and explores whether subordinates’ perceived value/cost of feedback seeking has mediating effect on the relationship between supervisors’ coaching behavior and subordinates’ feedback seeking behavior.

This study adopts survey through questionnaires. The subjects of this study are sampled from subordinates in organizations and their direct supervisors. A total of 261 valid paired questionnaires are collected. Through the analysis of Structural Equation Modeling, the overall model fit is acceptable and the main results are as follows:
1. Supervisors' coaching behavior has a significant positive effect on subordinates' feedback seeking behavior.
2. Supervisors' coaching behavior has a significant positive effect on subordinates' perceived value of feedback seeking.
3. Supervisors' coaching behavior has a significant negative effect on subordinates' perceived cost of feedback seeking.
4. Subordinates' perceived value of feedback seeking has a significant positive effect on their feedback seeking behavior.
5. Subordinates' perceived value of feedback seeking has a significant negative effect on their feedback seeking behavior.
6. Subordinates' perceived value/cost of feedback seeking has a mediating effect on the relationship of supervisors' coaching behavior and subordinates' feedback seeking behavior.
