過去學者所提出「組織公民行為」之相關研究,大都傾向將組織公民行為視為有利於組織的優良行為,對於驅動員工組織公民行為及從事組織公民行為真實意圖之背後動機著墨甚少。故本研究以轉換型領導為自變項,動機為中介變項,組織公民行為作為依變項,主要目的係探討轉換型領導透過動機,與組織公民行為間之影響。為了避免產生共同方式變異之問題,使用配對式問卷發放,回收212份,回收率為70.2%。本研究發現如下:(1)轉換型領導對組織公民行為與動機具正向影響效果;(2)組織關懷動機正向的影響組織公民行為;(3)利社會價值動機正向的影響組織公民行為;(4)印象管理動機負向的影響組織公民行為;(5)轉換型領導會透過組織關懷動機及利社會價值動機來影響組織公民行為。依據上述之研究結果,本研究分別針對實務界與後續研究提出建議。
In the past, many studies about organizational citizenship behavior hold the perspective that most of organizational citizenship behavior are good for organization. However, the true intentions and motives were lack of examination. For investigate the relationships of these constructs, present study made transformational leadership as the independent variables, organizational citizenship behavior as the dependent variable, and motives as the intervening variable. The purpose of this research is to find out the relationships among transformational, motives, and organizational citizenship behavior. To avoid effects of homological deviation caused by common method variance, the researcher adopted dyad-approach. The number of returned questionnaires is 368, and the effective returns-rate is 70.2%. The critical findings of this study are as following: (1) transformation leadership significantly correlates to organizational citizenship behavior and motives, (2) organizational concern motive whom significant positive correlation with organizational citizenship behavior, (3) prosocila values motive whom significant positive correlation with organizational citizenship behavior, (4) impression management motive whom significant negative correlation with organizational citizenship behavior, (5) organizational concern motive and porsocial values motive mediate the relationship among transformation leadership and organizational citizenship behavior. Based on the results generated, there are some implications and suggestions offered as future references for practices and academics.
