過去有關轉換型領導與組織公民行為的議題,一直受到學者們的熱烈討論,但綜觀多數的文章發現,大多缺乏從個體心理體驗的角度去分析其之間的影響性。因此,本研究主要探討心理賦權、心理資本以及轉換型領導與組織公民行為之間的關係。為避免共同方法變異的疑慮,本研究採取配對式問卷法收集資料,由員工填答自評問卷,主管填答他評問卷,共發出275份問卷,有效回收樣本267份。在分析方法上以層級迴歸分析法進行各變數間關係探討,經研究結果發現,心理賦權、心理資本分別對轉換型領導及組織公民行為有正向的影響,心理賦權、心理資本在透過轉換型領導的中介角色,同樣地,也都具有直接的影響效果。
基於上述研究結論,本研究提出管理意涵與建議,以期提供業界及後續研究者進一步的參考。
Previous research focused mainly on the relationships between transformational leadership and organizational citizenship behavior, which have aroused enthusiastic discussion among scholars. Nevertheless, a survey most of the articles has disclosed points to a lack of the analysis from psychological perception of individuals. Therefore, the purpose of this research is mainly to find out the relationships among psychological empowerment, psychological capital, transformational leadership and organizational citizenship behavior. To avoid common method variance, data through the questionnaire are dyad-approach collected from 267 employees and supervisors. This study utilized the hierarchical regression analysis method to analyze the relationship among all the variables dealt with. The present investigation finds psychological empowerment and psychological capital respectively have a positive effect on the transformational leadership and organizational citizenship behavior. Psychological empowerment and psychological capital through the mediate effect of transformational leadership has also directly influenced the organizational citizenship behavior. Based on the results generated, there are some implications and suggestions offered as future references for practices and academics.
