本研究提出以心理賦權為轉換型領導對組織公民行為的影響,探討其中介效果;以內控性格為轉換型領導對心理賦權、心理賦權對組織公民行為的影響,探討其調節效果,並針對此模型加以驗證。首先,探討轉換型領導、心理賦權、內控性格與組織公民行為之間的關係。其次,以心理賦權為中介變項,進一步檢測其中介效果。最後,再加入內控性格為調節變項,檢驗其調節效果。
本研究採用問卷調查法,發放對象為台灣的電子製造業、金融保險業、資訊通訊業、批發零售業與補教業,共發出216份問卷。資料分析方法主要採用階層迴歸模型來驗證各項假設。研究結果發現:1.轉換型領導對組織公民行為具有顯著的預測力。2.轉換型領導對心理賦權有顯著的預測力。3.心理賦權對組織公民行為也有顯著的預測能力。4、轉換型領導會透過心理賦權之中介效果,對組織公民行為有間接正向的預測能力。5、心理賦權會經由內控性格的調節效果對組織公民行為有負向的預測能力;在轉換型領導對心理賦權的影響中,內控性格並未有顯著的調節效果。
針對此結果,本研究提出建議,供企業與組織及未來相關研究之參考。
The main purposes of this study probed the mediating role of psychological empowerment in transformational leadership on organizational citizenship behavior and the moderating role of locus of control between transformational leadership, psychological empowerment and organizational citizenship behavior.
Empirical research is using questionnaire method based on the employees of high technology industry, finance industry, communication industry, retail business and education of Taiwan. There are 216 total questionnaires. By using SPSS as an analysis tool to exam samples, hierarchical regression analysis proves relationships between different variables. The conclusions of this study are as following:
1.Supervisors who use transformational leadership have affect to organizational citizenship behavior.
2.Transformational leadership has a significant influence to psychological.
3.Psychological empowerment has a significant influence to organizational citizenship behavior.
4.Psychological empowerment played a mediating role in transformational leadership on organizational citizenship behavior.
5.Locus of control played a moderating role between psychological empowerment and organizational citizenship behavior, but didn’t between transformational leadership and psychological empowerment.

This study provides academic and suggestions based on above findings.
