過去許多研究談到領導者的價值觀,會影響部屬的行為。為了釐清部屬所展現的組織公民行為是否真是受到領導者的價值觀所影響,本研究將以部屬的觀點,瞭解領導者的企業社會責任價值觀與部屬的組織公民行為之間的關聯性,預期以部屬角度更能充分解釋其中因果過程。另外,除了探討企業社會責任價值觀與組織公民行為之間的關聯性外,本研究亦認為領導者的領導效能是重要的中介變項,並以轉化型領導來探討其中的重要性,欲瞭解部屬知覺領導者的企業社會責任價值觀會透過轉化型領導的領導效能更能促使產生組織公民行為。
本研究採用主管與員工配對型式,有效樣本為166份,主要是以服務業居多。本研究結果發現,部屬知覺領導者的企業社會責任價值觀對其組織公民行為有正向的影響。當部屬知覺領導者越具有企業社會責任價值觀時,會覺得此領導者越具轉化型領導效能,兩者具有正向關聯性。另外,部屬知覺其領導者的轉化型領導效能在知覺領導者企業社會責任價值觀與組織公民行為兩者之間,具有完全中介的效果。
