雖然過去二十年來對於轉化型領導行為已有大量的研究,但對於領導行為與影響歷程中企業社會責任所扮演的角色,則是最近才出現的議題。近年來,不斷發生的跨國企業醜聞與弊案,破壞人們對於領導者的美好印象,甚至產生高度的不信任感,進而影響自身的行為。然而,由於組織公民行為是部屬自發產生的行為,理應從部屬的角度出發探究。基於此,本研究以主管部屬的配對方式來探討探討轉化型領導與組織公民行為的關聯性,並以知覺領導者的企業社會責任價值觀為中介變項,探討其中介效果。
本研究採用問卷調查法,以一般民營企業全職員工為主要研究對象,以配對方式取樣,同時蒐集主管與部屬的資料。本研究共發出 351 套問卷,回收的有效配對問卷有效樣本共 237 套(其中主管 87 份,部屬 237 份),有效配對問卷回收率為 67.5% 。問卷調查結果,各變項經描述性統計分析、衡量工具之信效度分析、相關分析、皮爾森相關分析與階層迴歸分析,探討轉化型領導、部屬知覺領導者企業社會責任價值觀與組織公民行為間之關聯性。
本研究主要發現與總結如下:(1)轉化型領導者對部屬知覺領導者的企業社會責任價值觀有正向影響。(2)部屬知覺領導者的企業社會責任價值觀對組織公民行為有正向影響。(3)部屬知覺領導者的企業社會責任價值觀會中介轉化型領導對組織公民行為的影響效果。
本研究主要貢獻為以個人及配對方式,來探討部屬知覺的因素對組織公民行為的影響,並嘗試採用轉化型領導為前因變項,以及增加部屬知覺領導者企業社會責任價值觀為中介變項,提供更完整的角度來檢視組織公民行為的展現。
Although we have many researches in transformational leadership in the past 20 years, but regarding the leadership behavior and influence role of corporate social responsibility, it is recent issues. In recent years, the leadership's trust is disappearing. Through the press, Internet media exposed the scandal of many international companies, the leadership’s good impression has been totally destroyed, and effecting others’ behavior. To explore the relevance of organizational citizenship behavior is as spontaneous acts of subordinates, should be from the perspective of subordinates inquiry. Based on aforesaid concept, this study will discuss the relevance between organizational citizenship behavior and transformational leadership, base on dual perspectives of executives and subordinates, and perceived leadership in corporate social responsibility values as intervening variables, to explore its mediating effect.
This study used questionnaire survey procedure, and the general full-time employees of private enterprises were the main object of study by a matched sample of executives and subordinates, while collecting information on executives and subordinates. In this study, 351 sets of questionnaires were issued, the effective recovery of a total of 237 valid samples matched data sets (of which 87 were in excutives, subordinates were 237). The effective matching response rate was 67.5%. According to the results of questionnaire survey, all variables analyzed by descriptive statistics analysis, measurement tools letter effect analysis, correlation analysis, Pearson’s product-moment correlation analysis and layer analysis, that discussing the effecting between the TFL, CSRV, and OCB.
The major findings of this study summarized as follows: (1) TFL to the subordinate leaders’s CSRV has positive impact. (2) the subordinate leaders’s CSRV to the OCB has positive impact. (3) the subordinate leaders perceived corporate social responsibility values, mediated the transformation of leadership on CSRV will be affected.
The main contribution of this study was individual and dual-level, to explore the factors that subordinates perceived the impact of organizational citizenship behavior, and try to use Transformational Leadership as the antecedent variables, and to increase subordinates leader perceived value of corporate social responsibility for the mediator, provide a more complete perspective to verify the demonstration of organizational citizenship behavior.
