本研究欲藉由對國內企業的實徵研究,關係認定對適應性績效之影響,並以向上維持溝通策略為中介變項,本研究主要有五項研究目的:
一、 探討師徒關係之間的關係認定與向上維持溝通策略之關聯性研究。
二、 探討師徒關係之間的向上維持溝通策略與適應性績效之關聯性研究。
三、 探討師徒關係之間的關係認定與適應性績效之關聯性研究。
四、 探討師徒關係之間的關係認定與適應性績效透過向上維持策略影響之
中介效果驗證研究。
本研究以企業部門為師徒配對作研究對象,採問卷調查法搜集250對師徒樣本資料,並以迴歸分析驗證假設,研究結果如下:
一、 關係認定對向上維持溝通策略有正向影響。
二、 向上維持溝通策略對適應性績效有正向影響。
三、 關係認定對適應性績效有正向影響。
四、 情感性認定會透過向上維持溝通策略之中介效果來影響適應性績效。
The primary purpose of the reseach is to investigate how relational identity affects adptive performance via upward maintenance tactics in workplace. This study adopts paired sampling. The subject of this research is the mentors and protégés in the private company who adopt mentoring program. Questionnarie survey was conducted, and 250 valid mentor-protégé dyad questionnaires were returned. The result is

1. Relational identity had positive effect on upward maintenance tactics.
2. Upward maintenance tactics had positive effect on adptive performance
3. Relational identity had positive effect on adptive performance.
4. The expressive identity effected relationship effectiveness via upward maintenance tactics

The results of research help distinguish and understand how relational identity affects adptive performance via upward maintenance tactics. Besides, it also offered relevant theories contributaions and as a reference of human resouse development.
