企業在面對激烈的競爭環境下,須採用具彈性的人力資源政策來因應,以降低人事的成本,並增加人力調整的空間,使企業能專注於核心競爭力,勞動派遣因此應運而生,成為企業大量使用的人力資源政策。當派遣員工形成企業人力的新興族群,企業須理解派遣員工的特性,以利企業能瞭解派遣員工對組織的影響,並能有效地管理派遣員工,進而增進組織的效能。因此,本研究試圖探討派遣員工的社會支持、生涯適應力與工作不安全感,以了解彼此間的影響與關聯性。

本研究以台灣地區之派遣員工為研究對象,使用便利抽樣方式進行,總共發出問卷660份,有效問卷為315份,經過研究分析後,有以下主要發現:

1.派遣員工的社會支持對其生涯適應力具有正向的顯著影響。
2.派遣員工的生涯適應力對其工作不安全感具有負向的顯著影響。
3.派遣員工的社會支持對其工作不安全感具有負向的顯著影響。
4.派遣員工的生涯適應力對社會支持與工作不安全感間之關係具有部分中介效果。
5.派遣員工不同人口統計變項在社會支持、生涯適應力與工作不安全感有顯著差異。
In an environment of keen competition, enterprises have to adopt flexible human resource policy for reducing personnel cost and increasing the room for manpower adjustment. In this way, enterprises can focus on their core competence. Because of these reasons, temporary employees have been widely used as a major human resource policy. When temporary employees become new group in enterprises, enterprises must realize the characteristics of temporary employees in order to better understand the effects of temporary employees and more effectively manage them to increase the organization effectiveness. Hence, this study targeted temporary employees in Taiwan. Adopting convenience sampling, 660 questionnaires were sent out, and 315 effective ones were received. After analyzing of data, the major findings of this study are summarized as follows:

1. Temporary employees’ social support had significantly positive impacts on career adaptability.
2. Temporary employees’ career adaptability had negative impacts on job insecurity.
3. Temporary employees’ social support had negative impacts on job insecurity.
4. Temporary employees’ career adaptability partially mediating the relationship between social support and job insecurity.
5. Temporary employees’ demographic variables had significant difference in social support, career adaptability and job insecurity.
