隨著組織重組及扁平化的影響,不穩定的環境導致員工的心理契約模式逐漸從對組織的承諾轉而更重視對於自我未來有幫助之生涯發展,也就是個人的生涯承諾。當員工在生涯發展過程中面對各種生涯相關議題時,若能具有較高的信心程度來做出有效之決策,其將會更主動積極的投入生涯自我管理,進而會更加認可與投入自己職涯之發展,也就是其生涯承諾會更高。因此,本研究目的主要在探討處於探索期階段之服務業員工之生涯決策自我效能與生涯承諾之間的關係,並進一步檢驗生涯自我管理在生涯決策自我效能與生涯承諾關係中是否具有中介效果。
本研究以探索期階段之服務業員工為主要研究對象,透過問卷調查法收集本研究所需之資料,共計發放420份問卷,回收有效問卷共303份,有效回收率為72%,經迴歸分析後,實證研究結果如下:
ㄧ、服務業員工生涯決策自我效能對生涯承諾(生涯認知、生涯規劃)具有正向影響。
二、服務業員工生涯決策自我效能對生涯自我管理具有正向影響。
三、服務業員工生涯自我管理對生涯承諾(生涯認知、生涯規劃)具有正向影響。
四、服務業員工生涯自我管理在生涯決策自我效能與生涯承諾(生涯認知、生涯規劃)間具有中介效果。
With the effect of organization restructuring and flattering, employees' psychological contract has gradually transfered from emphasizing organizational commitment to individual’s career development(i.e. career commitment)as a result of the unstable environment. When employees facing a variety of career related issues in his/her career development process, they will be more proactively involved in career self-management if they have a high degree of confidence in making effective decisions. As such, they will be more recognized and involved in their own career development, that is, obtaining higher career commitment. This study explores the relationship of career decision self-efficacy and career commitment of service industry employees in the career stage of exploration. Furthermore, the study examines the mediating effects of career self-management on the relationship of career decision self-efficacy and career commitment.
The present research is based on questionnaire survey from service industry employees in the career stage of exploration. 420 questionnaires were sent out and 303 valid ones were returned. The effective returned rate is 72%. Through regression analysis, the empirical results of this study are:
1.Service industry employees’ career decision self-efficacy has a significant positive effect on career commitment(career identity, career planning).
2.Service industry employees’ career decision self-efficacy has a significant positive effect on career self-management .
3.Service industry employees’ career self-management has a significant positive effect on career commitment(career identity, career planning).
4.Service industry employees’ career self-management has mediating effect on the relationship between career decision self-efficacy and career commitment(career identity, career planning).
