員工於企業發展中扮演著重要角色,其在職場上的行為表現更為組織成長的關鍵因素。根據研究顯示,企業普遍存在職場偏差行為,而其對組織造成的影響不僅是組織績效的下降,更可能使組織面臨前所未有的重大損害。
本研究探討員工價值契合度、工作與家庭平衡及職場偏差行為的關聯性,並以員工協助方案為調節變項,研究是否會對價值契合度、工作與家庭平衡對職場偏差行為產生交互作用,以瞭解彼此間影響關係。
本研究以高雄某一大型醫療機構的員工為主要研究對象,採主管與員工配對填答方式進行問卷調查,由34個一級單位行政人員協助分發問卷給予所屬單位同仁填答,統一由單位主管協助回收,總計發放330份問卷,回收312份,有效問卷計267份,回收率為94.54%。
本研究使用SPSS 12.0 分析軟體,透過因素分析、敘述性統計、皮爾森相關分析、簡單迴歸與階層迴歸分析等方法檢定各項研究假設,結果發現:
一、價值契合度對職場偏差行為具有顯著負向影響。
二、工作與家庭平衡對職場偏差行為具有顯著負向影響。
三、員工協助方案對價值契合度與職場偏差行為之關係有顯著之調節效果。
四、員工協助方案對工作與家庭平衡與職場偏差行為之關係有顯著之之調節效果。
Employees play an important role in the development of enterprises, and it is the key factor in their workplace behavior more organizational growth. According to studies, the prevalence of workplace deviant behavior, and its impact to the organization is not only a decline in organizational performance are more likely to organizations facing unprecedented significant damage.
The purpose of this study is to explore the effects of EAPs on employees’ Value Congruence, Work/Family Balance and Workplace Deviance Behavior. Issued total 330 questionnaires, 312 are returned, 267 are valid, and returned rate is about 94.54 %.
By conducting several methods such as surveys, questionnaires, SPSS 12.0 Analysis Software and Data Analysis Methods to study the hypothesis, the following theories were found:
1. Value Congruence has a significant negative effect on Workplace Deviance Behavior.
2. Work/Family Balance has a significant negative effect on Workplace Deviance Behavior.
3. EAPs is the significant mediator of Value Congruence and Workplace Deviance Behavior.
4. EAPs is the significant mediator of Work/Family Balance and Workplace Deviance Behavior.
