本研究探討知覺組織支持、創新工作行為、知識分享意願與心理契約之關係。以知識分享意願為中介變項,檢驗知識分享意願在知覺組織支持與創新工作行為間的中介角色;以心理契約作為調節變項,檢驗心理契約在知覺組織支持與知識分享意願間的調節效果。本研究以南部地區之傳統製造業、科技業及服務業的員工為實證研究對象,採用問卷調查法進行資料的收集,共計發放382份問卷,有效回收率為76.9%。本研究使用迴歸分析檢驗研究模型與假說,並同時給予實務建議。研究結果發現:知覺組織支持與知識分享意願間具有顯著正向關係;知識分享意願與創新工作行為間具有顯著正向關係;知覺組職支持與創新工作行為間具有顯著正向關係;知識分享意願中介了知覺組織支持與創新工作行為間的關係;心理契約在知覺組織支持與知識分享意願間有正向調節效果。
The study investigates the relationship among perceived organizational support, innovative work behavior, intention to share knowledge and psychological contract. Intention to share knowledge as a mediator variable, to confirm whether there is a mediating effect of intention to share knowledge between perceived organizational support and innovative work behavior. Psychological contract as a moderator variable, to examine the moderating role of psychological contract between perceived organizational support and intention to share knowledge. The study used the questionnaire survey. The employees of high technology industry and traditional manufacturing and services in Kaohsiung area are included as the samples. A total of 382 samples, and 76.9% return rate are valid. In addition, the analysis methods included reliability, analysis of variance, correlation and regression.
The finding as below:1.There is a positive relationship between perceived organizational support and intention to share knowledge.2.There is a positive relationship between intention to share knowledge and innovative work behavior.
3.There is a positive relationship between perceived organizational support and innovative work behavior.4.Intention to share knowledge partially mediated the relationship between perceived organizational support and innovative work behavior.5.Psychological contract moderated the relationship between perceived organizational support and intention to share knowledge.
