對現今的企業組織而言,工作團隊已成為完成工作的基本單位,然而團隊成員組成的多元化結構,其交互關係都可能會對整體團隊運作產生影響。團隊多元性對於團隊結果一直有正反兩面的看法,亦增加了管理者領導團隊的困難。一般而言,如何有效管理多元性團隊,讓團隊學習進而提升團隊整體的表現,領導者亦為關鍵的角色。因此,本研究參考過去學者的研究,探討領導者與團隊成員特質差異如何影響團隊學習,並透過團隊學習進而影響團隊績效。本研究採問卷調查法,並以高科技產業之單位為研究對象,發出497份問卷,其中包含70份主管問卷和427份部屬問卷,共計70個工作團隊。最終收回65單位共計468份問卷,剔除無效問卷後,最終有效樣本為402份,57個工作團隊,有效個人問卷回收率80.88%,有效團體樣本回收率為81.42%。其研究結果如下:
一、團隊人格特質的開放異質性對團隊績效有正向影響、宜人異質性對團隊績效有負向影響
二、團隊成員任務導向異質性對團隊績效有負向影響
三、團隊學習對領導者與團隊成員異質性與團隊績效無顯著中介關係

For nowadays enterprise organizations, the team work has already become the basic units of completion work however the team members constitute of diversified structure, its Interaction may generate the influence on team operation. The teams of diversity for team’s results still have positive and negative views, also increases the difficulty of leadership. The generally, how to effectively manage diversity teams, allow the teams learning to promote the team’s performance, the leaders is also key factors. This research refer to previous published literatures, focused on leaders and team members how to differences affect the them learning that effect teams performance.
The research is performed through the questionnaires, total is 497 questionnaires were passed out to 70 groups from the companies of technology Industry, including 70 leaders and 427 followers. Finally, 468 questionnaires from 65 groups were returned. The final valid questionnaires are 402 from 57 groups. The effective response rate is 80.88% for the indirect departments and 81.42% for the individuals.
The findings of the study are as followed:
1.The team’s personality of open heterogeneity has positive effect on group performance, and agreeableness heterogeneity has negative effect on group performance.
2.The team member’s task oriented heterogeneity has negative effect on group performance.
3.The team learning does not affect the leaders relationship between the team heterogeneity and team performance.
