在知識經濟社會中,員工為組織不可或缺的重要資產之一,而員工主動展現建言行為可以協助組織解決問題並促進績效之提升。透過許多相關的文獻和實證研究,可以發現人格特質之中的自我效能特質會直接影響員工建言行為之展現。此外,由於華人社會深受關係取向的影響,員工和主管間的關係品質通常會與員工是否願意展現建言行為有關;而個人人口特徵也會與員工是否願意展現建言行為有關。因此,本研究欲探討自我效能與員工建言行為之關係;同時,進一步確認領導-成員交換與個人人口特徵在此關係中之角色。本研究收集269個員工與主管配對資料,研究結果顯示,自我效能與建言行為間具正向關係,同時此關係受到領導-成員交換與個人人口特徵的調節作用,亦即領導-成員交換會減緩員工自我效能與展現建言行為間之關係。同時,女性相較於男性在自我效能與建言行為間的關係較強。此結果除可增補自我效能、建言行為、領導-成員交換與個人人口特徵之相關實證研究外,並對組織人力資源管理實務提出具體之建議。

The employee is one of the most important assets for organization in the knowledge-based economy society. Employees initiate to show their voice behavior can help organizations to solve problems and to improve performance. Through many of the relevant literatures and empirical researches, we can find that self-efficacy will directly affect the employees to show their voice behavior. In addition, since Chinese society deeply influenced by the relationship between the employee and supervisor, leader-member exchange will influence employee whether willing to show their voice behavior. Besides, individual demographic characteristics will also influence employees to show their voice behavior. Therefore, the purpose of this study not only investigates the relationship between self-efficacy and voice behavior, but also confirms the roles of leader-member exchange and individual demographic characteristics. A total of 269 dyadic data are collected from employees and supervisors as the samples. The results indicated that there is a significant positive relationship between self-efficacy and voice behavior. Besides, there are moderating effects of leader-member exchange and individual demographic characteristics on the relationship between self-efficacy and voice behavior. Leader-member exchange weakened the relationship between self-efficacy and voice behavior. Moreover, the relationship between self-efficacy and voice behavior will be stronger in female than male. The results of this study not only can provide empirical studies of self-efficacy, voice behavior, leader-member exchange and individual demographic characteristics, but also proposes the related management practices recommendations for human resources management.
