轉換型領導與不當督導一直都是企業領導人極具議題性的領導方式,但從員工性別的角度來探討,因不同的領導方式所造成後續影響的研究並不多;經由不同的領導方式對不同性別的員工,是否會影響其組織公民行為表現。
本研究主要探討轉換型領導、不當督導、組織公民行為之關聯性,並探討性別在轉換型領導與不當督導此兩種不同的領導方式對組織公民行為關係中所扮演的調節角色。本研究以各行業之主管與部屬為研究對象,採用配對取樣的問卷調查法,有效問卷共250組,問卷回收率為68%。本研究透過數據資料分析發現:
1. 性別在轉換型領導與組織公民行為間具有調節效果,轉換型領導與組織公民行為之間的正向關係,男性比女性的調節效果較高。
2. 性別在不當督導與組織公民行為間不具調節效果。
根據以上研究結果,本研究針對後續研究與組織實務上之應用給予建議。
Transformational leadership and abusive supervision are always been a topic for discussion of leader style of business leaders. However, there are not enough studies to show how Gender role of employees will interact with different leader style and what the consequences are. Moreover, the Gender of an employee might also take a role in turn of interacting with different leadership, such as how their organizational citizenship behavior will and what are the outcomes.
This study aimed to discuss the relationships among transformational leadership, abusive Supervision, Gender and organizational citizenship behavior(OCB), and examined the moderator effect of Gender. Based on the questionnaires collected from managers and employees, this study obtained 250 valid dyadic samples from variety of industries, and the response rate was 68%. This study found that:
1. Gender moderated the relationship between transformational leadership and OCB. Transformational leadership positively affects OCB, and this effect is greater on men than on women.
2. Gender moderator the relationship between Abusive supervision and organizational citizenship behavior was not established.
The article concluded with implications for future research and practical application.
