本研究針對台灣地區部分工時員工為對象,依領導型態將研究分成兩個部份,一為探討關懷型主管領導行為與員工心理契約履行知覺程度的關聯性,並進而分析對工作敬業心的影響;一為探討規範型主管領導行為與員工對組織所實施之高績效人力資源實務措施的知覺程度的關聯性,並進而分析對工作敬業心的影響。
經由實證分析得到以下研究結果:第一,關懷型主管領導行為對部分工時員工之工作敬業心具有顯著之正向影響;第二,規範型主管領導行為對部分工時員工之工作敬業心具有顯著之正向影響;第三,部分工時員工之心理契約履行對其工作敬業心具有顯著之正向影響;第四,組織之高績效人力資源實務對部分工時員工之工作敬業心具有顯著之正向影響;第五,關懷型主管領導行為對部分工時員工之心理契約履行具有顯著之正向影響;第六,規範型主管領導行為對組織之高績效人力資源實務具有顯著之正向影響;第七,心理契約履行對關懷型主管領導行為與工作敬業心之關係具有顯著部分之中介效果;第八,高績效人力資源實務對規範型主管領導行為與工作敬業心之關係具有顯著部份之中介效果。
本研究之主要貢獻在於提出以心理契約履行與高績效人力資源實務做為中介而影響主管領導行為對員工敬業心之關係。另外,部分工時員工是近年組織發展的趨勢,此類型的員工一直因其性質特殊而不易管理。因此,本研究的研究結果也對部分工時員工亦具有管理實務的參考價值。
This study has taken the part time employee in Taiwan as the research objects. It distinguishes leader behavior into two parts. The study uses two-way investigations. First, the study is trying to explore the associations between caring leader behavior and psychological contract fulfillment. The other one is trying to explore the associations between initiating leader behavior and high performance human resource practices. According to the results, finding out the influence of the employee’s work engagement.
The research results are as following: 1. Caring leader behavior has a positively significant effect on part time employee’s work engagement. 2.Initiating leader behavior has a positively significant effect on part time employee’s work engagement. 3. Part time employee’s psychological contract fulfillment has a positively significant effect on their work engagement. 4.The high performance human resource practices of the organizations has a positively significant effect on part time employee’s work engagement. 5.Caring leader behavior has a positively significant effect on part time employee’s psychological contract fulfillment. 6. Initiating leader behavior has a positively significant effect on the high performance human resource practices of the organizations. 7.Psychological contract fulfillment has partial mediating variable to the Caring leader behavior and work engagement. 8. High performance human resource practices has partial mediating variable to the Initiating leader behavior and work engagement.
Contribution of this study is using psychological contract fulfillment and high performance human resource practices as mediating variable. On the other hand, Taiwan industrial development has focus on part time employee. It is not easy to manage this type of employee. Therefore, The value of this study should be important for leader to manage the part time employee.
