本研究探討角色壓力與留職意願之關係,並確認成就動機與工作特性之調節作用。本研究以高雄市政府人事處所屬機關、學校專任人事人員為研究對象,採用便利抽樣方式收集資料,共計發放480份問卷,回收有效問卷共計379份,有效回收率78.96%。並利用相關分析及層級迴歸分析等統計方法進行驗證,研究結果發現:角色壓力與留職意願之間具有顯著負向關係;成就動機在角色壓力與留職意願之間不具有調節效果;工作特性在角色壓力與留職意願之間具有負向的調節效果,高工作特性具有增強角色壓力與留職意願間的負向關係。本研究並提出對政府人事人員管理實務的建議。
The purpose of this study is to investigate the relationship between role stress and intention to stay, and confirm the moderating effect of achievement motivation and job characteristics. This study collected data from full-time personnel staff in Kaohsiung City Government Personnel Department through convenience sampling. A total of 480 questionnaires are collected, and 379 are validly returned, the effective rate is 78.96%. Correlation analysis and hierarchical regression analysis are used. The results indicated that there is a significant negative relationship between role stress and intention to stay. Besides, there is no moderating effect of achievement motivation on the relationship between role stress and intention to stay. In addition, there is moderating effect of job characteristics on the relationship between role stress and intention to stay. Job characteristics strengthened the negative relationship between role stress and intention to stay. This study also presents recommendations for government personnel management practices.
