組織內人才的流失,無疑是對組織人力資本的一大傷害。根據研究顯示,職場人際關係乃是影響員工留職率的重要因素。然而,職場中的友誼有利有弊,如何使員工穩定度提升的同時,亦保有組織承諾及工作敬業心,成為人才管理重要課題。因此,本研究主旨為探討職場友誼、工作鑲嵌、組織承諾與工作敬業心之間的關係,並進一步檢驗工作鑲嵌在職場友誼與組織承諾、工作敬業心之間的中介效果。本研究以在職員工為研究對象,透過問卷調查方式收集資料,共計發出350份問卷,回收286份,有效問卷為262份,經迴歸分析,實證研究結果如下:

三、 職場友誼對工作鑲嵌呈正向影響
四、 工作鑲嵌對組織承諾呈正向影響
五、 工作鑲嵌對工作敬業心呈正向影響

High turnover rate is certainly harmful to the organization's productivity. According to related studies, interperson relationship in workplace is a crucial factor for employee retention. However, there are pros and cons to workplace friendship. Talent management has become an important issue that how to maintain a stable workforce as well as enhance organizational commitment and work engagement. Hence, the purpose of this thesis is to discuss the correlations of workplace friendship, job embeddedness, organizational commitment and work engagement in order to further examine the mediating effects of job embeddedness on the relationship of workplace friendship and organizational commitment, work engagement. Employees were adopted as research participants in this study. Data required was collected using the questionnaire survey method. A total of 350 questionnaire copies were distributed, 286 received, of which 262 were valid copies. Through regression analysis, the empirical results obtained are as follows:
1. Workplace friendship has a positive effect on organizational commitment.
2. Workplace friendship has a positive effect on work engagement.
3. Workplace friendship has a positive effect on job embeddedness.
4. Job embeddedness has a positive effect on organizational commitment.
5. Job embeddedness has a positive effect on work engagement.
6. Job embeddedness has a mediation effect on the relationship of workplace friendship and organizational commitment.
7. Job embeddedness has a mediation effect on the relationship of workplace friendship and work engagement.
