本研究以工作資源-要求模式(簡稱JD-R)作為核心理論,探討時間壓力、工作控制、工作倦怠和員工建言之間的關係,並探討個人-工作適配對時間壓力、工作控制與工作倦怠間關係的調節效果。本研究在三個不同時間點(互相間隔一個月)發放各階段問卷,蒐集了128份全職工作者的填答做為樣本。經過階層迴歸分析以後,本研究發現時間壓力與工作控制皆能有效地預測工作倦怠,且時間壓力與員工建言行為之間具有顯著的間接效果(透過工作倦怠)。最後,本文亦針對研究結果,提出實務的管理建議供企業參考。
Based on Job Demands-Resources Model, this study aims to examines the relationships among time pressure, job control, burnout, and employee voice behavior. The present study also investigated the moderating role of person-job fit on those relationships. The data were collected at three time points and 128 full-time workers from various industries were participated in this study. Hierarchical linear regression was used to test our hypotheses. The results revealed that job control was negatively related to burnout, and time pressure is positively related to burnout. In addition, the indirect relationship between time pressure and voice behavior via burnout was significant. Finally, this study also provides several practical implications to help organizations to achieve better performances.
