許多的組織逐漸意識到員工的重要性,也更加在乎員工感受與意見的表達,過往文獻顯示,員工表現出建言行為已成為組織發展的關鍵成功要素之一。由於員工本身的人格特質與心理安全感會對其承擔責任的感受知覺以及後續的建言行為產生重要的影響,因此,本研究探討A型人格特質和心理安全感對於員工的當責與建言行為之影響,並進一步探討當責在A型人格特質、心理安全感與建言行為之間是否具有中介效果。
本研究採用問卷調查法,總計發出300份紙本問卷,回收份數為283份,網路問卷回收324份,紙本與網路平均有效率回收率83.5%。本研究以LISREL 8.70與SPSS 20.0進行信效度分析、描述性統計、相關分析、階層迴歸與拔靴法(Bootstrapping)等驗證各項假設。研究結果如下:
一、 A型人格特質對建言行為呈正向影響。
二、 心理安全感對建言行為呈正向影響。
三、 A型人格特質對當責呈正向影響。
四、 心理安全感對當責呈正向影響。
五、 當責對建言行為呈正向影響。
六、 當責在A型人格特質與建言行為的關係間具有中介效果。
七、 當責在心理安全感與建言行為的關係間具有中介效果。


Many organizations gradually realize the importance of employees and start to care about employees’ feeling and opinions. Researches show that the employee voice behavior has been a key element of an organization’s success. Because the personality traits and psychological safety of employees themselves will have an important influence on their perception of responsibility and subsequent voice behavior. This research not only looks into the effect of type A personality and psychological safety on the accountability and voice behavior of employees, but also investigates further whether felt accountability has mediating effect between type A personality, psychological safety, and voice behavior.
In this research, the data was collected by questionnaires. 283 valid of 300 hard copy questionnaires and 324 online questionnaires were returned, with 83.5% effective return rate. SPSS20.0 & LISREL 8.70 were used for reliability and validity analysis, descriptive statistical analysis, Pearson correlation analysis, regression analysis and bootstrapping to verify the hypotheses. The research results are as below:
1. Type A personality has positive effect on voice behavior.
2. Psychological safety has positive effect on voice behavior.
3. Type A personality has positive effect on felt accountability.
4. Psychological safety has positive effect on felt accountability.
5. Felt accountability has positive effect on voice behavior.
6. Felt accountability has mediator effect on the relationship between type A personality and voice behavior.
7. Felt accountability has mediator effect on the relationship between psychological safety and voice behavior.
